A case study in confidential executive search — and why the right process changes everything.
Client One of Sri Lanka’s most established industrial manufacturing organisations — operating across multiple production facilities, supplying both domestic and international markets, and managing a workforce of several hundred professionals across technical, operational, and administrative functions. The organisation had reached a critical inflection point in its growth trajectory and required a Chief Financial Officer who could bring both the technical finance expertise and the commercial leadership capability to drive the next phase of the company’s expansion.
The identity of the organisation remains confidential at their request. What we can share is the industry, the challenge, and the outcome because the process that produced this result is exactly what every organisation in Sri Lanka deserves from a recruitment partner.
Challenge The organisation’s incumbent CFO had resigned unexpectedly, creating an immediate leadership gap in a finance function that was managing complex multi-currency operations, intercompany transactions, and significant capital investment decisions simultaneously.
The organisation needed a replacement and they needed one fast. But speed could not come at the expense of quality. The CFO role in an organisation of this complexity requires a very specific profile: a qualified finance professional with manufacturing sector experience, a track record of managing finance functions at scale, the commercial acumen to contribute at board level, and the interpersonal capability to lead a large finance team through a period of significant organisational change.
Their previous recruitment experience — with a different provider had produced a shortlist of technically qualified candidates who were commercially weak. The organisation had invested time in interviewing and reached no appointment. They came to Formix having lost confidence in the conventional recruitment approach.
THE FORMIX APPROACH
The engagement began with a two-hour business briefing not a standard job description walkthrough, but a deep conversation about the organisation’s financial structure, its board dynamics, its growth strategy, and what the right CFO would need to understand about the business within their first ninety days to make an immediate impact.
From that briefing, Formix built a candidate profile that went significantly beyond qualifications and years of experience. We mapped the specific combination of technical depth, sector knowledge, leadership style, and commercial orientation that this organisation’s CFO role demanded and we used that profile, not a keyword search, to drive the identification process.
Our search focused exclusively on passive candidates senior finance professionals who were currently employed, performing at a high level, and not actively on the market. Through our C-Suite Circle network of over 3,000 senior executives and our AI-powered talent intelligence system, we identified fifteen individuals who matched the profile we had built. Of those fifteen, we approached seven directly and confidentially. Four expressed interest and were assessed by our senior consultant against the full brief.
Three candidates were presented to the client each with a detailed profile, our assessment notes, and a clear rationale for why they matched the specific requirements of the role.
THE OUTCOME
The client interviewed all three candidates over two days. An offer was made to their preferred candidate on day nine of the engagement. The candidate accepted on day ten. Formix managed the offer process, the resignation support, and the onboarding coordination from that point.
The CFO was in role and operational eleven days after the initial briefing.
The client subsequently engaged Formix for three additional senior appointments over the following twelve months a Finance Director, a Head of Operations, and a Senior Legal Counsel all placed through the same methodology.
WHAT THIS CASE STUDY DEMONSTRATES
Finding the right CFO for a complex Sri Lankan industrial organisation is not a matter of posting a job advertisement and waiting for applications. It requires a search partner who understands the business, builds the right candidate profile, accesses passive candidates through a genuine network, and applies the commercial judgment to know which candidates are actually right not just technically qualified.
This is what Formix delivers. Not just in manufacturing. Across every industry. At every level of the white collar professional spectrum.
